Staffing Organization Task Introduction This is a second document discussing staffing organization of the Gourmet Coffee Shop.Firstly, I will formulate a recruitment strategy that will be used to staff the coffee shop throughout the next three years. I will create a brand communication message that attracts applicants to the open positions and select a communication medium. Furthermore, I will choose a selection process that will be used for staffing the coffee shop by identifying the advantages and shortcomings of the using the process. Lastly, I will propose the types of initial and substantive assessment methods, and identify predictors used to assess KSAOs. 1. Formulate a recruitment plan and strategy that will be used to staff the coffee shop initially and throughout the next three (3) years. A recruitment strategy ensures that business goals are attained. It is referred to as a roadmap that guides business personnel on best methods of hiring quality employees. In formulating recruitment strategy for Gourmet Coffee Shop, the first plan that I will use to staff the coffee shop in the next three years is job description. It involves finding out detailed information on the kind of post that applicants need to occupy (Jex, 2002). Workers always have the tendency knowing the type vacancies advertised before they think of applying for the job. Job description also involves job specification, which is an elucidation of the credentials, familiarity and personal aspects required by a candidate. Methods such as promoting initial employees within the Coffee shop ensure that a business preserves and encourages hard working employees. The process of promoting staffs within has significant advantages since they are used to the working environment. Furthermore, another method is referral, in which staff members are expected to bring in new qualified recruits to the business. The strategy is cheap since it reduces the recruitment cost, involves current employees, motivates staff, and decreases time spent in hiring. Other methods that can be used are inside headhunt, looking for resume databases or hiring an outside employee service. The second strategy is screening and evaluation of the job applicants. This process leads to short-listing process that involves getting qualified members of the team and removing those that have failed to achieve the interview requirements. Lastly, the final strategy to apply is documentation of the recruited staff members. This will assist in tracking the qualified applicants, hence making it easy to monitor their work for the successful running if the coffee shop (Bechet, 2008). The documentation will act as a source of evidence proving that the recruitment was a fair process to evade conflict and misunderstandings. 2. Create a communication message (realistic, brand, or targeted) to attract applicants to the open positions. I will create a brand communication message to attract applicant for the open positions, and ensure that has the ability for sustainability, self-selection and business growth (Davis, 2010). Gourmet Coffee Shop offers unique and quality coffee and extra fast foods that are prepared by experts. Coffee is the major product served by the shop to its customers and is prepared exceptionally for the targeted students and lectures of the nearby college. Employees will obtain free job training for an outstanding and quality services offered to customers by working for the coffee shop. Consequently, the strategic location of the Gourmet Coffee Shop makes it an ever busy shop. Furthermore, the coffee shop is an employer’s choice because of its considerate salary it offers to staff members, unlike other coffee shop that pays its workers small amount of money. Gourmet Coffee Shop recognizes the hard work and effort put by its workers by rewarding them by issuing out promotions and bonuses. 3. Select the communication medium for the recruitment effort and explain why that method was chosen over others. I will use is social media as a communication medium for the recruitment effort. It is a common means that companies communicate with the public, and involves the use of web-based and itinerant technologies (Safko, 2012). It is also estimated that 1 out of 10 job seekers in the country have a profile on a social media such as Facebook, tweeter, linked in, and MySpace. Consequently, Gourmet Coffee Shop has high chances of getting qualified staffs using social media as a tool for searching reliable recruits. The advantages of using the communication media is that it develops a dialogue with candidates, promotes the coffee shop brand to the public. It is found out that 1 in every 6 minutes is depleted on social networking, a substantial reason for using the method. Facebook has become a documented method of interacting and communicating, and this has led many companies to use the advantage of its popularity among the people to use it reach the public incase they want to recruit new workers (Safko, 2012). It has a, section known as fan page that I can create a link where applicants searching for the job are able to access. I can also tweet my jobs to the public and be sure to get a satisfactory response from the public because of its popularity. 4. Explain the selection process you will use for staffing the coffee shop and identify the advantages and disadvantages of using this process. The first selection process I will use for staffing the coffee shop is conducting interviews that remove candidates who fail to achieve the needed requirements. The advantage of the process is that it finds out the candidate has effective communication proficiency, getting supplementary information, appraising the verbal fluency of the candidate and lastly, finding whether the candidate can assess the applicant’s job. The disadvantages of interviews is that it has subjective evaluations, decisions are usually made in the first minutes of the discussion, and the interviewers often give negative and weakness of the candidate extra credence. Furthermore, it is not reliable compared to test evaluation that finds out the intelligence of the candidate seeking for the job (Caruth, Caruth & Pane, 2009). The candidates also have to fill in an application blank form that finds the following; education milieu, training and job familiarity of the applicant. Secondly, written test is another selection process a candidate has to go through before being handed the job. The tests exist in various categories such as aptitude test, brainpower test, logic test and persona test. The advantage of the selection process is that it objectively appraises the right applicant for the job. It is highly reliable, has little adverse effect and difficult for candidates to fake job requirements. The disadvantage of the selection process is that it is unable to measure the aptitude of the candidates precisely. The method is also expensive to perform since it often administers one applicant at a time; hence making it time consuming. Thirdly, medication examination is another selection process used to get the precise entrant for the job, and involves finding health condition of an applicant to avoid misfortunes that happen when working. The advantage of the process is that the employees’ health is taken care of to make him/her a potential staff member. This process is also advantageous since it reduces the rate of absenteeism of the employees because of sickness; hence, increasing the production process of the coffee shop. The disadvantage of the medication examination is that it eliminates potential candidates having health failure. The selection process is expensive since the funds used to conduct the process come from the company (Caruth, Caruth & Pane, 2009). Lastly, the last selection process I will apply is issuing out application letter to the qualified candidates. The advantage of the process is that it is cheap and does not cost company extra money. A candidate is able to get the assurance since the application letter contains signatures and stamps of the company’s management. The disadvantage of the appointment letter is that is slow, and a candidate has to wait for a long time before receiving the information. 5. Propose the types of initial and substantive assessment methods that will be used to select external candidates for each position and explain how these assessments align with your staffing strategy. The types of initial and substantive assessment methods used to select external candidates for every position are significant. Initial assessment methods are used to decrease the applicant pool to candidate while substantive method is used to decrease the list of applicants to finalist of the job. Examples of substantive assessment methods that I will propose include tests like personality test, promotability ratings, situational verdict, and interview simulations. Examples of ‘initial assessment methods’ involves ‘skill inventory’, and ‘managerial sponsorship’. The assessments align with my staffing strategy, since the Coffee shop requires employees who have a strong personality, effective communication skills and an all round employee. The substantive tests like personality tests are significant since they assist in getting the precise person to work for the Coffee Shop. My staffing strategy requires candidates that can convince customers buy the products the coffee shop is selling. 6. Identify the predictors which will be used to assess KSAOs. An example of a predictor used to assess KSAOs includes the past performance of the staff. Employees with a good record of work and specific types of experiences required are believed to make an individual’s knowledge, skills, abilities and other characteristics effectual for running a business. Conclusion It takes time to get qualified staff members; hence, various factors have to be considered. The recruitment plan and strategy that Gourmet Coffee Shop will use include job description, screening and evaluation, and documentation. The communication message used with the aim of attracting quality applicants for a job vacancy brings out the benefits applicants will get when they apply for the job. Social media is an effective communication tool for Gourmet Coffee Shop because many people use it. Conducting interviews, issuing out written tests, conducting a medical examination and issuing out applicant letters are the selection process that will be used.
