? Strategic Human Resource Management Strategic human resource management is a policy that is designed to be able to help companies to meet the best needs of their employees at the same time promoting the goals of the company. Human resource management deals with all the factors and the aspects that affect the employees in the line of duty and the discharge of their roles. Human resource management deals with the job of employing or hiring people to work for the company, firing of employees who cannot be able to discharge their duties as required, paying the employees, ensuring that all the employees get their job benefits properly in a transparent manner, the human resource department in any organization is responsible for ensuring that the employees of the organization are adequately trained and that they are familiar with all the new forms of technology that is being employed in the different kinds of the market. The human resource department is held accountable for making sure that the job of administration in the company is performed in a manner that is relevant and that the operations of the company are in line with the law that governs the running of the business in the country of base. This will ensure that the company does not run in to trouble with the authorities over illegal running of the business and that they are not hiring employees in a way that does not relate with the law. The human resource department in the organization gives provision for incentives like promotions to employees by evaluating their work, it ensures the safety of the employees and the procedure that information in the company flows is guarded and follows certain guidelines, the human resource department caters for employees who are on vacation or who are sick, the department ensures that they are replaced for the time being and that their work is done properly (Goeldner, 2009 p89). This kind of human resource management is a highly active method of managing people in an organization. It needs the human resource managers to be able to think ahead of all employees and other personnel in the company. The managers in this unit are needed to be able to do better planning and come up with methods to grow the organization, to be able to design methods to satisfy the needs of the employees to ensure that they are able to work well without second thoughts about working in the organization. The human resource managers also ensure that the employees of the company are able to discharge their duties properly by being able to hire people who know how to discharge their duties and being able to train the employees so that they will discharge the duties of the organization properly. The strategy that the human resource managers will use in ensuring the employees add value to the organization will determine how business is carried out in the organization. This will also affect the value of the organization. All the organizations that manage to meet the requirements and the needs of their employees are able to cultivate an atmosphere in the work site that will result in to exceptionally enjoyable productivity. The human resource department is the best place to start ensuring that the needs of the employees are well catered for. By being able to incorporate strategies that will result in to better productivity in the company the company will have to invest well in its dealings and all that work that it is required to do to make sure that the needs of the employees are satisfied. The company should come up with methods of ensuring that they are able to retain all the skilled employees and be able to train other skilled employees to ensure that they are capable of helping the company to be profitable. By doing this, the hotel will be able to retain several of its employees; this will in turn make sure that the company will not spend more money on hiring of and training the new employees to the level of performing. When the human resource department starts to plan, they have to consider on what the employees need are and what the company can truly afford in order to be able to balance the two parties and avoid unnecessary strain from both parties that may result in to companies and the employees locking heads and stopping productivity. When the human resource department does not do this kind of work they end up making employees to run away, and this then results to the company losing its loyal employees. Usually large organisations are able to afford the training packages for their employees while the small ones have quite a Herculean task to be able to afford these packages. The small organizations should consider other means to employ strategic management like creating in house training packages for their employees. This will help companies to be able to increase the productivity of the employees. This kind of in house training can be done by the senior most members of staff and management of the company, or offer one on one training and evaluation to new employees. This will assist the employees to input more productivity and be able to maximise their abilities to give the company their best. Employee development is the key aspect in the strategic human resource management in any organization. This is the process of hiring a new employee in an interview process. The human resource managers should be able to use new methods and techniques to be able to remove the unwanted talents in the interview process. This will leave them with the best candidates for the job who they will then be able to develop and modify to develop the skills that the company will require to maximise its productivity. The human resource department can do this by starting a mentorship program in the company that will assist the new member to grow his or her skills in the dealings of the company and be able to fully exploit and discharge his or her duties. After this program, the human resource department can then do a follow up program by giving the employee other training programs, being able to coach the employee and evaluating the employee until the skills of the employee become fully developed. This will on the other hand, mean that the company will have to invest in order to be able to initiate and complete this project to ensure that the strategy is entirely exploited. This kind of management is extremely crucial for large and small organizations. The strategic human resource management will turn out to be a straightforward process in the small organizations when the owner or the manager of the business will oversee the training program and evaluation of the employees. He or she will ensure that the employees will catch up with the standards that the employer will be comfortable to work within the company. This will also ensure that the hotel will be able to exploit fully the ability of the employees. In order for companies, to fully benefit they need to employ and invest heavily on their employees by providing them with what they need. The company should be able to satisfy the employee’s needs for employees to work with a spirited heart and a motive to be able be extremely productive in the company. The hotel industry is one of the fastest growing industries internationally at the moment. This is as a result of tourism and the need by people to use hotel facilities for vacations, board meetings, trainings, people use hotels as venues to conduct business, and this is making the hotel industry to be marketable internationally. This industry has become a multi billion industry with an ever growing enterprise. This is because the hotel entrepreneurs are becoming creative day by day they have made living in hotels to become highly amusing and an exciting ordeal for people. This industry has created several and diverse employment opportunities for people. Investors have created hotels, and they have been able to modernise the hotels to become proficient places for people to reside in. Modern hotels give customers quality services. Services that people cannot be able to afford even in they own homes unless the rich people. Investors have created a strong business as a result of the hotel business they have created profits and wealth from this industry. Companies that own hotels have been created. Companies like the Novotel and Franco tour have been formed to own hotels and other property that are used in the tourism sector. Hotels have created policies that are aimed at pleasing the customers and making the clients feel comfortable while using the facilities and service of the hotels. Quality management has been employed as a concept that will enable the hotels to run in a peaceful and better method. This quality management ensures that customers are well satisfied with the services being offered by the hotels. This management strategy also makes sure that the employees of the hotels manage to work and exploit their abilities in the hospitality sector to fully satisfy the customers. This kind of management has become a positive trend in the market and the hotels like Franco tour that took their time to employ this strategy are reaping the benefits. From one hotel to more than sixty hotels internationally in just a few years is a tremendously significant improvement to the hotel owner, Mr. Avago. He has done a remarkably decent job and ensured that the hotel grows to where it is and the performance of the hotel. The Franco tour hotels have been a noteworthy foreign exchange earner to the French nation and the French people at large. Mr. Avago and his family have managed to capitalise on the hotel business until his son studied on hotel management. This shows that the family had a passion in the hotel business. This business has helped the family to create employment opportunities to several people and hence it has helped people to earn a living. The creation of the Franco tour hotels has also increased the government revenue, and this has helped to build the nation. The hotel has managed to be highly innovative enough to be able to make relatively constant amount of money that has also helped the shareholders of the company who benefit in terms of dividends. The recruitment programme of the hotel is done in a way that shows the company is still a family business. Foe Franco tour to grow its base and capital, they have to start employing people using a standard procedure. That is to say that the hotel should be able to invest well on the human resource department and let the management of the employees to be done by the human resource department that will oversee the roles of all employees from training, to the ability of the employees to discharge their duties better and the welfare of the employees. The hotels that are performing well in the international market have the ability to promote a training program that will ensure that the employees are able to catch up with the continuously changing technology and be able to serve the clients better. This has in turn made clients to be able to appreciate the abilities of these hotels to serve them. By doing this kind of training programmes, Franco tour will be helping the employees to be able to catch up with the technology and all the new methods of serving clients in the hotels so that they will leave the hotels feeling satisfied about the service they were given (Nkomo, 2010 p103). A hotel should be created to make clients to feel like they are in a home that is away from their homes. That is the clients should be able to pay for their meals, pay for their sleeping places, pay for their entertainment purposes and still be able to enjoy as if they are living under the comfort ability of their houses. This will satisfy the customers to want to spend more time in hotels since they will be paying to be serviced and satisfied. Franco tour should be able to ensure that all the services that it is offering are of extraordinarily high quality that the amenities in the hotels are of exceptional quality and the devices being used are the recent technologies that excite customers. This will ensure that even if the customer are due to paying their money to the hotels they will be paying money for the value of the hotel that they were staying in and that they were able to derive the satisfaction from the hotel. Hotels may be venues for people to conduct their social business and all kinds of entertainment activities. Hotels can also engage in businesses like being able to open up curio shops, and massage parlours this will help the hotel company to be able to maximise its profits and be able to fully exploit its ability to become productive. The hotels should be well furnished with the conference halls to make sure that meetings can be held in these places and that people will be able to hire these premises for use. This will help the hotel to maximise its resource and give better returns to the hotel owners (Mathis, 2011 p56). The three star hotels that are owned by Franco tour are able to serve the economy class people, the travellers with budget. These hotels should be made sure that they are value for money hotels and that they are able to give the customers quality amenities and services. In the management, of these hotels does not require the services of human resource managers, but since Franco tour owns a number of hotels, then the management of the hotels is somehow difficult; hence this requires the need to hire the services of the human resource managers to in put their services and be able to manage the employees, be able to train all employees to become productive to the company, and to confirm that the requirements of the employees of Franco tour are well catered for. This will give the current chief executive officer, Mr. Zandac an easy time in overseeing the management and administration of the hotels. The human resource department will oversee the work of all employees and ensure that they will help the employees with their problems to ensure that the company stays at its peak of productivity. This will in turn increase the satisfaction levels of the customers who will in turn increase the income of the company (Clarke, 2010 p78). Is our present organization structure suitable for the future? The organization structure of Franco tour is not put in a way that is clear enough because, if the employees get a problem then instead of approaching Mr, Zandac with the problem they instead approach the founder, Mr. Avaga with the problem this is because the employees are defiling the organization hierarchy of the company and it can create serious problems if it cannot be solved. This problem shows that the chief executive officer is not capable of being able to solve the problems of the company; hence rendering him incapable of his duties. This is where the human resource department will come in to specify to the employees about the benefits of following the leadership hierarchy and how the information in the company should be able to flow. By doing this, the human resource department will be able to help the chief executive officer and restoring his credibility to employees and the shareholders of the company. This will give the chief executive officer the chance to demonstrate to the employees his ability to be able to solve their problems and be able to demonstrate his ability to discharge his duties. The employees will also have to respect the fact that Mr. Zandac is their leader and he his liable for any problem that occurs in any of the hotels. They will be eligible to go by the stages and guidelines in the company. This will create the employees to become loyal to the system and enable them to become productive enough. Thus, if the management of Franco tour wants to be able to achieve better in the future, they have to change their organizational structure and let the other employees know about these changes soon to ensure they become a productive company in the future (Hoque, 2002 p45). The company should be able to standardize how the employees are insured and how the pensions of the employees are being handled. That is to say that if the employees in the United Kingdom are insured by private companies, then all of the employees in the company should be insured with one company. This will make it easier for the administration to be able to administer the pensions and the medical insurance faster and easily. These will at the same time make the employees feel like they are being treated in equal basis. This will motivate the employees and see that they work without some of them thinking that they are being marginalised or something like that. The human resource department if given this chance will ensure that the employees will feel comfortable and that they will work and achieve the future goals of this company. Further, the human resource department will outsource the different abilities of all employees and ensure that they are allocated their jobs according to what they are specialised to do. For example, the employees will be allocated in to different departments that are in the hotel industry. Some of these departments include food and beverage department which works to ensure that the food and all the drinks that are served in the hotel are of high quality. This department requires specialised people in cooking called chefs and caterers. The front office department is made of persons who are able to create quick relationships with customers by welcoming them in to the hotels at a quick rate, being to serve the clients and making them comfortable with facilities in hotels and showing the customers their rooms. The house keeping department should be composed of people who are skilled with the job of cleaning and maintaining the hotel rooms clean. These people should be faithful and trust worthy enough that they will not steal or do anything fishy with the luggage of the customers. This will in turn, please the customers and make them to feel at home. The human resource should also include the support department which will associate itself with the marketing of the hotel and looking for new customers who will bring income to the hotel. The support department will also involve the maintenance people who will include engineers who will be responsible of handling the mechanical problems of the hotel. The accounting department should be composed with the trust worthy people who will be able to keep records of the hotel and confirm to create the financial records of the company (Barrows, 2000 p90). The hotel will then have the security department which will be composed of individuals who are able to provide security and security to the hotel, its property, and to be able to keep the customers safe. The human resource will then specify the administration department and all the functions of this department. This will be done to specify the flow of information from the lowest hierarchy to the management of the hotel. This will in turn ensure that the functions of every department are done in a respectful manner and that people are able to be helped to solve their problems efficiently. Below is a graph of how the personnel of the company should be organized. General Manager Personnel Director Personnel Manager Personnel Officer Personnel Research and Development Officer Personnel Department Training Department Maintaining payroll Recruitment Training Welfare Operative training Supervisory training Management Training Training Aids and Equipments Do we want our employees to be sufficiently loyal to the company so around 75% of all middle and senior managers are developed from within the company? By creating our own middle and senior managers, we will be enabling our employees to grow themselves. And this is the best thing for us to do for our employees. This will motivate our most skilled employees to be able to stay around and be able to provide their services to the company, they will make a highly productive team that we need to grow and expand Franco tour. Since we are in the process of expanding, our employees should be given opportunities to tour the different countries and be able to work in different cultures. This will broaden the knowledge of our employees by exposing them to the different cultures in the world and being able to nurture their talents and skills in the hospitality management. They will then be able to conduct the hotel business in the future times since they will have acquired the experience of working with a variety of people in diverse cultures. The human resource department should be able to plan well in order for transfers to be made easily and the relocation of our employees will be done without much hustle. This will ensure that the employees will be comfortable with the relocation process and that they will work in peace knowing that they satisfied. By doing this, company will be monitoring future managers, and they will not be having any plans to move from Franco tour. Franco tour will make a decent home for such people and will help them to grow their careers. Trade unions will help to keep our employees safe, and they will help to protect the needs of our employees. By allowing trade unions in to our company, it will ensure that the employee’s welfare is guarded since they will be able to feel comfortable and their job security will cater for. They will work better and be able to raise any concerns about their problems in their jobs without any of the employee feeling like they are being oppressed. This will also paint a favourable picture of the Franco tour company that the company has got a democratic culture and that the employees are taken of. This will retain the employees in the company since they will be guaranteed of their security and that their needs were being put in ahead of anything else by the company’s administration. The unions will at the same time help the employees to grow themselves in to becoming better employees this will motivate employees to become responsible about their careers. The unions will also organise the employees and ensure that their work is done well without any kind of problems in the company. The unions will not only cater for the welfare of the employees in their work in the company, but also the welfare of the employees in family matters and the social life of the employees (Mabey,1999 p54). Franco tours can develop more flexible methods of hiring cheap labour from out of the country, but this will also increase the amount of money that the company will invest to train these people in order for them to achieve the working standards of the employees that the company has been developing over the years. So this is not a brilliant idea to outsource cheap labour from other countries. The use of short term contracts will also threaten the employees and this will make the company to lose its most skilled employees who will run away for fearing their job security. The use of agency staff is not satisfactory since these kinds of staff will work according to the amount of money that they are making, unlike having in house trained staff that will do their work whole heartily (Armstrong, 2011 p56).
